Stylist retention is more than a commission percentage
What stylists really want and the 5 things that matter more than a commission percentage, from a 30-year industry veteran.

Salon Business Coach
If you own a commission salon, you know this conversation. A stylist wants to make more money, and the first thing everyone looks at is the commission split. Can we go from 40 to 42? From 45 to 48?
I get it, and I've been there. Commission has been the center of the conversation in our world for a long time, and it matters. But after 30 years in this industry, here's what I know: the stylists who stay aren't staying because of a percentage. They stay because the whole picture works for them.
A 2% commission bump might keep someone for a few months. But fair pricing, a full compensation package, a real growth plan, strong leadership, and a culture people are proud of will keep them for years. Put people first. The profit follows.

What stylists really want
Stylists today want stability. They want to know their paycheck is going to be consistent, that they feel secure where they are, and that they have a future there.
Our job as owners is to find out what that is and build it in. But heads up: retention starts before someone ever steps foot into your salon. It starts with who you hire. If you're growing your team, SalonJobs is a great place to start. It's built for our industry, and it's where stylists looking for the right fit go to find you.

In one survey of 20,000 stylists, 89% of those who said they'd eventually like to work for themselves also said they'd stay if their salon met their needs (Salon Today). They leave when something they need is missing. Our job as owners is to find out what that is and build it in.
5 things that matter more than a commission percentage
1. Pricing
When I owned my salon, commission percentage was always important. But I learned quickly that it was my job, as the leader of the business, to make sure our pricing was on point.
And honestly? In the beginning, I was nervous to raise my prices too. I worried about how clients would react. But I had to look at it a different way: if I don't raise prices, my team doesn't get a raise. It's that simple.

How to price your salon or spa services
Learn the 5 factors of pricing, how to calculate your price-per-minute (PPM), and more.
Learn moreIn most cases, a price increase will put more money in your stylist's pocket than a commission bump ever will. Picture a stylist bringing in $1,500 a week at 40% commission:
A 2% commission bump gets her about $30 more a week, and it comes straight out of the salon's margin.
A 10% price increase gets her about $60 more a week, and the salon is healthier too.
When pricing reflects your team's skill and demand, everyone wins.

2. Total compensation package
Commission is one line on the paycheck. Your hair stylists should see the full compensation picture:
Product commission and bonuses
Paid education
Health benefits
Paid time off
Retirement contributions
If you're not showing them the total value of what you offer, they're comparing your commission percentage to a suite rental and thinking that's the whole story. It isn't.
3. A clear growth plan
People want to know how they're going to grow. Not "someday," but what the next step looks like and what it takes to get there. And here's what most growth plans miss: they're built around the salon's goals, not the stylists.
To really keep great people, you must get personal. That's why I teach owners how to do a Dream Sesh. It's a one-on-one meeting where you sit down with each stylist and ask about their goals and dreams outside of the salon. This isn't a conversation about service numbers. It's a conversation about their life.

Then you tie those dreams back into the business. If they want to save for a down payment this year, you work backward together. How much do they need to earn? How many new clients does that take? What does their average ticket need to be? When is their next price increase? Now her dream has a plan, and the salon is how she gets there.
You coach them to their goals and dreams, not yours. When a stylist knows you care about their life and not just their numbers, they have every reason to stay.
